What New College Grads Look For What New College Grads Look For According to a May Heldrich survey just one-fifth of recent graduates of four-year colleges and universities said their generation will have more success than the generation before them. Almost 60 percent said they will have less financial success than the previous generation. So with the majority of grads thinking the future may not be so bright, what ARE they looking for in a job? Well to start with, they want real, honest communication during the recruiting process. How do you do this? AfterCollege.com suggests dropping the boring corporate speak and making recruiters available to speak with them outside of business hours. Today’s students and recent grads are seeking authentic feedback and interactions with employers, regardless of whether this happens in-person or virtually. This fits in with what millenials or recent college grads are looking for in a job. What tops the GradStaff list? Trust. Not money in fact, compensation falls at the bottom of the list just ahead of   career path. Trust- After several years of watching governments and corporations lie and cheat, college grads often choose to work at a company where they can trust their employers. Security- Not surprisingly, college grads saddled with rising student loan debt are looking for a company who can provide them consistent security. Structure/Freedom balance- This generation understands more than ever how truly mobile work can be. They require a battle plan and clear direction. Work/Life Balance- This might seem like the same thing as the above but it isnt. For them, the focus is on delivering a quality work product and then using their time as they see fit. Feedback/Communication- Grads want to know what theyre doing right and what theyre doing wrong. frequent course corrections can be very good for an entry level worker. Recognition- Yup, you knew this one was coming. You must recognize all your employees but for college grad this is a pretty big want. Ability to make an impact- We all want to save the world but this latest generation really wants to make an impact. They need to see that the work theyre doing affects their world positively. Keep this in mind when building your recruitment marketing. Mentoring- This is similar to the need for feedback (a productive loop that will only improve your employee relations in my opinion) but can cross hiring manager and departmental lines. Fair compensation- Now we get to it. The money. As so many astute analysts in our industry have pointed out, this is not at the top of the list AND it doesnt even refer to competitive or stellar compensation, simply fair. Simply put, college grads want to be paid for the work they do. Career path- What happens next? If your new hires dont see a career path in front of them or any place to get promoted within your organization, you can say goodbye right now. For all the talk about generational woes and perceived frustration with Generation Y, the above seems like a sensible list. What do you think? Why Goal Setting Most Often Fails Why Goal Setting Most Often Fails Why dont most people set and achieve personal goals, career goals, and business goals? Goal setting is a positive, powerful practice when it ignites enthusiasm and provides clear direction. When practiced poorly, however, goal setting also has a serious downside which can undermine your success. Poor goal setting makes people cynical, wastes their time and fosters confusion about where to concentrate on actions and energy. How does such a potentially successful practice as goal setting, go wrong, so often? This site is a proponent of setting goals and measuring your progress in achieving them. A recent exchange with William Hamilton, President of TechSmith Corporation, and several other executive managers (who wish to remain anonymous) reminded you that goal setting, executed poorly, thoughtlessly, or for the wrong reasons, can have a significant negative impact on both people and your organization business plan. Avoid these five misuses of a potentially positive, powerful practice: goal setting for personal goals, career goals, and business goals. The Art of Intimidation Organizations often fail to achieve goals and strategic planning targets that are set top down, by executives who lack crucial information and are out of touch with staff challenges. The goals are unrealistic and they fail to consider organization resources and capabilities. Staff members dont believe that the rewards they will receive for goal accomplishment will equal the energy they invest to achieve them. Frequently, managers are intimidated when they fear job loss for failure. A former Siebel Systems executive says: My favorite goal setting story of all time was how Siebel set sales goals for its District Managers: everyones quota was $3.5 million. There, no more thought needed to go into it, no discussion - just do it or youre fired! So the District Manager calling on Citibank had the same quota as the District Manager calling on the States of Louisiana, Mississippi, and Alabama. Guess which guy got fired? I also remember how I used to spend the last day of every sales quarter at Siebel performing unnatural acts to close business and save my job. At the end of the year, I had to work until 10:00 p.m. on the last day of the sales quarter (while we had company over at home) to get one last deal closed. This deal saved my job. I was one of two state and local district managers that avoided the ax two weeks later. Goals Intended to Impress, Not Guide Efforts William Hamilton says: During the roaring, crazy days of the dot.com nineties, using goals  to impress was commonplace, although organizations also utilized this technique long before the Internet arrived. In this process, management creates goals based on the desire to impress or mislead outside groups. According to Hamilton, this process is, “also used to avoid serious analysis of the company and the marketplace. At the end of the time period, these goals can then be used by senior management to pass the buck and the blame for the failure to meet the goals. To internal staff members, who were often unconvinced and unmoved by the unrealistic, show goals, senior management’s actions produced serious morale and competency-questioning issues. To staff members who bought into the euphoria, failure to achieve the goals was a deadly downward spiral. We Had to Destroy the Village In an effort to meet the current periods goals, the long-term viability of the organization is put at risk. Hamilton gives these examples of negative actions people take to meet unrealistic goals. They: Focus development efforts on the next sale.Offer deep discounts on products to move future sales into the current period.Push expenses into the future, rather than accounting for them when incurred.Use expensive  promotions  that actually generate less in sales than they cost.Fail to carefully develop long-term strategic efforts, when strategic means the payoff is not within the next goal time period. A former IBM manager illustrates this point with this story. One ridiculous process was the way IBM used to set sales quotas. In the later years there, when the company was showing very slow growth, you could count on a 25% to 30% increase in quota. It didnt matter that most IT (Information Technology) budgets were stagnant, so the quota process was demoralizing in a big way: The way to make dollars there was to find a job where they werent sure how to set the quota - some kind of new area - and clean up and move on. Some people specialized in this sort of behavior. Goal Setting Becomes the Plan, Not the Execution Hamilton says a potentially serious downside occurs when the ratio of energy, time and creativity that goes into creating the goal outstrips (and comes out of the hide) of actually managing the product. In one small manufacturing company, a management group decided to use Gantt charts to track goal accomplishment. After starting with a huge investment of time in making the charts for all of their goals, the management group soon abandoned the charting. When questioned later, they affirmed that the charting was taking too much of the time they needed to accomplish the goals. But, they had awesome charts while they were keeping them up. Another example of this is when an organization spends time and energy to develop a comprehensive business plan, and then the plan sits in a drawer. While the act of making the plan was important, the follow-up is the critical piece. Regular review and follow-up make a plan live - and serve. Too Many Goals Make Nothing a Priority In our work with small and mid-sized manufacturing companies, we often find that people wear so many hats, they are overwhelmed by the sheer number of goals they are expected to meet. We once facilitated a strategic planning session during which people analyzed and established priorities. They moved non-priority items to a “B” list and believed they had successfully created an “A” list of the most important, achievable goals. You can imagine my consternation when, at the end of the session, the senior manager looked at the list of goals on the “B” list and said, “These are all givens. We have to accomplish these anyway.” People with too many goals experience these issues: They never feel as if they accomplish a complete task.It is difficult to tie their goal accomplishment to a reward and recognition system that recognizes their accomplishments.They dont know what is most important to accomplish next.They fall prey to the check it off the list syndrome in which they check tasks off their list before the actions have been integrated into the organization. Goal setting is a positive, powerful, business practice when it tells your staff where you are going. Effective goal setting also demonstrates what success will look like during the journey and upon arrival. When practiced poorly, however, goal setting can negatively impact your organization in all the ways described and more.

An Applicant Tracking System Uncovered iCIMS An Applicant Tracking System Uncovered iCIMS Savvy job seekers don’t just rely on the information readily available to them when looking for a new position. They hunt down information that will make them a competitive candidate. When applying to any large corporation, especially a Fortune 500 or otherwise desirable company, getting an edge on the competition can be the difference between getting a call back and indefinite silence from the employer. Job seekers who understand the exact applicant tracking system  (ATS) that they want to beat are better able to fine-tune their resume and ensure the highest chance of success. Read more: What is an applicant tracking system? With  insights about a particular ATS, you can tailor your resume above and beyond just optimizing your resume keywords. Today’s post examines iCIMS, a top applicant tracking system used by more than 2,700 companies in the United States and internationally- including major companies such as FedEx, Sony, and Amazon. Understanding how iCIMS operates, and being able to identify whether the company you’re applying to uses it, will allow you to improve your chances of scoring an interview before you even apply. Parsing iCIMS parses resumes by scanning your uploaded document and trying to identify the skills and qualifications that  you  possess. In other words, it tries to recognize your skill set and associate it with your profile. If done perfectly, this enables recruiters and hiring managers to match you with positions that fit your exact skill set and qualifications. However, parsing is not an exact science, and iCIMS often incorrectly captures the contents of a candidate’s resume. In one example, a fine arts graduate who listed “silk screening” as a skill was mislabeled as a “silk performer” by iCIMS. This is problematic because the candidate’s profile will not be associated with their actual skill. Because of the inaccuracy of parsing tools, it’s critical to present your skills so they precisely match the way they are written in the job description.  Without optimizing your resume for the keywords that the ATS is most likely to recognize, your skill set might be completely misinterpreted by iCIMS and prevent you from being considered for a role. Consider Ruby on Rails; if the job description mentions “Ruby on Rails,” and your resume only includes “Rails,” your resume might not be seen as a match if a recruiter searches the full term “Ruby on Rails.” Filtering During the application process, many companies will ask a few questions relating to work experience, qualifications, or skills. Some might even just ask for basic numerical data such as the number of years you’ve worked in the industry. While you might not give much thought to these questions as a candidate, they are actually a powerful filtering tool for employers. Recruiters can use any combination of keyword searches and filtering by question to identify ideal candidates. iCIMS has a customizable feature that allows companies to ask you yes or no questions, ask you to select an answer from a drop-down menu, or ask you to manually fill an answer into a text field. Additionally, iCIMS supplies some stock questions- you may see them frequently on applications, because many employers use them. Employers can also add other questions. As a candidate it’s important to answer questions honestly, but also to decide if your answers will make you a strong candidate. Employers may use a “knockout” question that automatically disqualifies candidates if they don’t meet a requirement, such as education level or years of experience. If your answers will likely eliminate you from the running or make you an otherwise low-priority candidate, you might be better off searching for a connection on LinkedIn and getting a referral so that your resume lands directly in the hands of a company recruiter. You might get an automatic rejection email if you don’t “pass” the knockout question filter- even if you have a perfectly keyword-optimized and visually-pleasant resume. iCIMS also allows companies to send out an automatic rejection email a specified number of days after the application was submitted, even if the system rejected it immediately upon submission. Transparency Another feature that candidates need to be aware of is iCIMS’ transparency about which jobs you’ve applied for and your application status. If you apply for more than one job using iCIMS, your recruiter is likely privy to that information. They can go into the system and look at details such as how far you made it in the interview process, notes from the interviewers, whether you were rejected after an interview, received an offer, etc. There’s no reason to fret about recruiters having access to your application history, even if you didn’t land interviews or offers for other positions. However, be wary of applying to dozens of positions within the same company. Recruiters can review back as far as 200 days within their system and see all the positions at their company that you submitted your resume for. Shotgunning your application to dozens of positions that don’t match your skill set might hinder your chances of landing an interview for a position that would actually be a great fit. Honesty is also the best policy if a hiring manager or recruiter asks whether you’re interview at other companies, outside of theirs. You can be honest without divulging details, such as company names, unless you feel comfortable doing that. It’s perfectly acceptable to say you’re entertaining an opportunity elsewhere but you’re really interested in their company, or you’ve interviewed elsewhere but you’re still seeking out the best fit. Recruiters and hiring managers will appreciate that you’re forthcoming- especially considering they generally already have the information most candidates try to hide. If anything, companies will generally view you as a more competitive candidate if you’re also being considered for other positions. And, expressing a clear interest in their company over others is generally viewed as a good sign and can even earn you points. Identifying It’s hard to know which ATS you’re working with if you’ve never knowingly dealt with one before. Many people apply to jobs without any awareness of ATS or the role they play in job hunting. Luckily, ATS technology is structured in a way that makes it fairly easy to see what ATS your resume will be submitted to- as long as the company hasn’t intentionally taken steps to hide it. You may recall from applying to jobs online that when you hit the “apply for this position” button, most companies will redirect you to a different page. More often than not, the URL of the new webpage you’re on will tell you which ATS you’re working with. Here’s an example: Domain while looking at a job description on Amazon.com: Domain after you hit “apply” for that position on Amazon: By looking at the URL of the new page that Amazon directs you to for this position, you can see that they are using iCIMS. This neat trick can help you identify which ATS you’re dealing with most of the time. It’s not a foolproof method, and some companies are beginning to integrate their ATS in a way that disguises which system they’re using. But until all companies make their ATS invisible to candidates, be sure to check the URLs of any company that you’re submitting a resume to and see what you can learn from Jobscan about the ATS they use. Your employer probably has his/her own three numbers as well. Good negotiations will find the common ground between you. Excellent negotiations on your part will be at the highest possible point of that common ground.Let’s say you’re a convention coordinator, and in your present job you’re underpaid at $85,000. And let’s say you’d be ecstatic at $135,000 - a number bigger than you think you’d ever get, but it’s not a complete fantasy - it passes the “laugh test.”At the other end of the spectrum, there’s no point in moving jobs for less than, say, $95,000. We’ve named the Ideal (top) and the No-go (bottom) numbers.Now, consider the employer. She is pulling her hair out with the complaints she’s getting with her current coordinator. She’s in danger of losing an entire $290,000 account if she doesn’t get someone [like you] who’s good with attention to detail. She knows that the average salary for a coordinator is $75,000 for a plodder, up to $105,000 for a self-starter. The top of her range is $115,000.Your common ground, then, is $95,000 to $115,000. That’s $95K for your lowest, and $115K for her highest. Neither of you know that common ground when you start negotiating. All you know is your own range.To reach some agreement requires a whole negotiating dance. The step I want to emphasize in this commandment is your clarity. Before you begin serious money talk, think through your top, bottom and mid-ground numbers. If they are fuzzy, your negotiations will be fuzzy. If you’re not clear that $95,000 is as low as you’ll go, you might waffle. In the heat of the interview, experiencing great rapport, imagining friendly co-workers (not the grouches you work with now) you will be tempted to say, “OK. I’ll start there and work up.”No! Do not take the name of your salary in vain! “I’m sorry, Ms. Employer. I would love to work here. I feel a great connection. I love yo ur accounts, but somehow we have to reach a minimum of $95,000 and preferably $105. It also means one-page, concise, spelling checked and having it reviewed by someone who will provide you brutally honest feedback. Remember, marbled textures, cool colors and funky typefaces are out. Crisp, clean and confident is what gets you noticed. PLEASE GET A GROWN-UP EMAIL ADDRESS Because of throughput issues, Hotmail, MSN and Yahoo email addresses arent suitable for a job seeker. And, your 1hottie2go@yahoo.com is NOT a professional email address. Use an adult email address on all job-related correspondence and make sure it’s on your resume. It’s also a good idea that all your friends have it, so they can use it when theyre making introductions between you and possible job-search contacts. Please ditch the cute kid message or the clever one that impresses your college friends. If you’re using a home phone machine make sure it’s reliable, or get a separate number for your job search. USE YOUR COLLEGE CONNECTIONS Your alumni network is a powerful tool that you shouldnt underestimate, even if you graduated from school twenty years ago.
